One number should reshape where you spend your culture budget: managers account for at least 70% of the variance in team engagement (Gallup).

Not compensation. Not the perks. Not the company mission. Most of the gap between a thriving team and a checked-out one traces back to a single person sitting one level up.

The mechanism is exposure. Your CEO sets direction once a quarter. Your manager shapes your day every day: which work you get, whether your input lands, how a mistake gets handled, whether Friday ends with a thank-you or with silence. Frequency beats grandeur. Small daily signals, repeated, become the felt experience of working here.

This is why company-wide engagement programs underperform. They pour resources into the layer with the least daily contact, and underinvest in the one with the most.

The nudge: Before the next engagement initiative, follow the money. If most of it skips your frontline managers, you're funding the wrong layer.
